- 요약 : This study investigated how mandated universal organizational liturgical change in the Roman Catholic Church was received and implemented by the leadership of a Vatican II parish in the southwestern United States. Using action research methodology the researcher participated in an organizational change process that impacted the worshipping culture of the parish.

- 요약 : The researcher discovered both alignment and discontinuity between the mandated organizational changes and the practice of the Vatican II worshipping community culture. This knowledge was gained through document review and analysis. Using focus groups and interviews, parish leaders voiced their thoughts and feelings about the mandated changes and their potential affect on the parish worshipping culture. A core leadership group discussed potential organizational liturgical changes and strategies were designed to implement the mandated changes while still preserving the Vatican II worshipping culture of the parish. Through the use of final interviews, core group leaders reflected upon the affect of the action research process on their own cultural self-knowledge and growth.

- 요약 : Central to cultural analysis was Schein's (1992) work on levels of culture and Hofstede's (1980) research study of cultural differences among nations using the dimensions of power distance, uncertainty avoidance, individualism and masculinity. Key to organizational change and action were Stringer's (1990) action research process and Lewin's (1947) organizational change model of unfreeze, move and re-freeze.

- 요약 : Key findings suggested that mandated changes were received and appropriated at a high level when those directly involved in implementing the organizational change had a voice in the change process. When underlying values and assumptions were exposed, acknowledged and discussed, strategies were designed which aligned with both organizational cultural values and mandated artifactual changes. Time was also critical to organizational and cultural change. Because parish leaders took the time to reflect, discuss, strategize and implement, leaders and parishioners felt respected and educated in the process. Both leadership and change agent/facilitator skills were found essential to successful organizational and cultural change.
