■520    ▼aEffective  leaders  are  sought  after  in  all  organizations  including  churches  and  the  quest  to  identify  what  makes  leaders  effective  is  an  ongoing  research  effort  by  psychologists.  In  this  study  secular  measures  such  as  the  NEO  Five  Factor  Inventory  (NEO  FFI)  and  the  Multi-factor  Leadership  Questionnaire  were  used  to  study  religious  phenomena,  particularly  pastoral  leadership.  The  combination  of  leadership  theories  was  used  to  create  a  multidimensional  approach  to  assess  pastoral  leadership  effectiveness.  The  goal  of  this  study  was  to  determine  if  variables  such  as  personality  traits,  leadership  styles  and  spirituality  would  be  related  to  pastoral  leadership  effectiveness.  Ninety  three  pastors  from  Catholic  and  Protestant  churches  participated  in  the  study,  and  67  of  them  had  ratings  from  their  congregants.  A  majority  of  these  pastors  were  rated  above  the  mean  on  the  Pastoral  Leadership  Effectiveness  Survey,  which  indicates  they  were  considered  effective.  Pastors  high  in  conscientiousness  and  lower  scores  in  universality  were  considered  effective.  Pastors  were  also  rated  above  the  mean  in  all  of  the  transformational  domains  on  the  MLQ,  above  the  mean  on  the  transactional  contingent  reward,  and  below  the  mean  on  management  by  exception  active  and  passive  domains.  Pastors  who  were  considered  transformational  and  contingent  reward  leaders  were  considered  effective.  The  limited  findings  in  this  study  suggest  that  high  conscientiousness,  low  universality,  and  transformational  as  well  as  contingent  reward  leadership  style  does  contribute  to  pastoral  leader  effectiveness.
